中文摘要 乡村教师队伍建设是乡村振兴战略的关键内容,提高乡村教师工作满意度是办好乡村教育的关键。本研究从教师个人与组织互动视角出发,通过问卷法对1672名乡村教师进行调查,探讨了乡村教师P-O匹配的基本状况及其与组织认同、心理资本、工作满意度之间的关系。结果表明乡村教师P-O匹配处于中等偏上水平,并呈现出显著的学历、教龄和职称差异;P-O匹配、组织认同、心理资本与工作满意度两两之间均呈显著正相关;P-O匹配不仅可以直接作用于工作满意度,也可以通过组织认同、心理资本的单独中介效应以及两者的链式中介效应对工作满意度施加影响。为提高乡村教师工作满意度,研究从组织相容、认同相合、心境相通三个方面提出了相关建议。
英文摘要 The construction of rural teachers is an important part of the rural revitalization strategy, and improving the job satisfaction of rural teachers is the key to running rural education well. From the perspective of teacher-organizational interaction, this study surveyed 1672 rural teachers through the questionnaire method, and explored the basic status of rural teachers’ P-O matching and its relationship with organizational identity, psychological capital, and job satisfaction. The results show that the P-O matching of rural teachers is at the upper middle level, and there are significant differences in education level, teaching age and professional title; P-O matching, organizational identity, psychological capital and job satisfaction are all significantly positively correlated; P-O matching not only can direct effect on job satisfaction can also have an indirect effect on job satisfaction through organizational identity, the independent mediating effect of psychological capital, and the chain mediating effect of the two. In order to improve the job satisfaction of rural teachers, the research puts forward relevant suggestions from three aspects: organizational compatibility, identity compatibility, and mood connection.
