中文摘要 本研究旨在探討南部私立科技大學行政人員知覺主管轉型領導、組織氣氛、職場友誼與工作投入之關係。透過340位行政人員的問卷調查,使用項目分析、探索性因素分析、內部一致性信度分析、描述性統計分析、相關分析、偏最小平方法結構方程模式等統計方法進行資料分析及驗證研究假設,並進行中介效果與調節效果的分析。結果顯示:一、主管轉型領導會正向顯著影響部屬知覺之組織氣氛與工作投入;二、部屬知覺之組織氣氛會正向影響工作投入;三、在行政人員知覺主管轉型領導與工作投入的關係上,組織氣氛呈現部分中介效果;四、行政人員職場友誼知覺愈高,愈會正向調節主管轉型領導對工作投入的影響,說明職場友誼在主管轉型領導與部屬工作投入之間具有調節效果。最後,針對相關單位提出建議。
英文摘要 The purpose of this study was to explore the relationships between transformational leadership, organizational climate, workplace friendship, and job involvement of administrative staff in administrative departments and academic units at private science and technology universities in Southern Taiwan. A survey was conducted and 340 valid questionnaires were collected. To verify the study’s hypothesis, data were examined using item analysis, exploratory factor analysis (hereinafter referred to as factor analysis), internal consistency reliability, descriptive statistics analysis, Pearson’s correlation analysis, and partial least squares (PLS) structural equation modeling. The main findings are as follows: (1) Transformational leadership had significantly positive effects on organizational climate and job involvement. (2) Organizational climate also had significantly positive effects on job involvement. (3) The impacts of transformational leadership on job involvement are mediated by organizational climate. (4) When administrative staff had workplace friendship, a greater positive moderated effect between transformational leadership and job involvement arose. The effects indicated that workplace friendship had a moderating effect on the relationship between transformational leadership and job involvement. Recommendations for relevant units were provided.
