中文摘要 聚焦师范生出身的新任教师离职现象对于提升师范生培养质量具有重要意义。基于主体叙事的研究视角,本文运用深度访谈法探究了三名新教师何以在职业生涯初期便萌发离职意愿进而义无反顾地选择退出的整体图景。研究发现,三名新任教师的职业体验穿梭在爱恨交织的两重境地,期间经历的职务繁重、学生情况复杂、陷入孤立无援以及与学校管理观念相悖等因素是其萌生退缩念头的重要缘由,而后续以失败告终的努力与调适则是决意离开的最后一根“稻草”。师范生出身的初任教师离职的表象背后,深刻指向了繁杂要职过度挤压成长空间、学校管理存在目标异化、缺乏有效支持与出现“现实冲击”、师范院校人才培养错位与缺位等问题。鉴于此,应尊重教师专业发展规律,纠正过度管理倾向进而重塑培育人才的使命,建立团队互助模式并创设专业共同体,调整院校培养方案从而注重长远的实际功用等措施,以期超越新任教师可能面临的多重困境,让更多有志投身教育事业的教师安心从教。
英文摘要 Focusing on the phenomenon of the resignation of novice teachers from normal universities is important for improving the training quality of normal students. Based on the research perspective of the subject narrative, this paper uses in-depth interviews to explore the overall picture of why three novice teachers have the intention to leave at the beginning of their careers and then choose to quit without hesitation. The study found that the professional experience of the three novice teachers was a mixture of love and hate. Factors such as heavy duty, complicated student situations, isolation, and inconsistency with the school management concept were the important reasons for their intention to leave. The efforts and adjustments that failed were the last straw they decided to leave. Behind the appearance of the registration of novice teachers from normal universities, it deeply points to problems such as the excessive compression of growth space by multifarious tasks, the alienation of goals in school management, the lack of effective support, and the emergence of " reality shock", the dislocation and absence of talent training in normal universities. Given this, it is necessary to respect the law of teacher professional development, correct the tendency of excessive management, and then reshape the mission of cultivating talents, establish a model of teamwork and create a professional community, adjust the training program of the institution to focus on long-term practical functions, to overcome the multiple difficulties that the novice teachers may be facing, and to allow more aspiring teachers can be comfortable in teaching.
