中文摘要 中职学校难以吸引和留住青年教师一直是职业学校遇到的棘手问题。基于对上海市中职学校校长及青年教师的调查,发现青年教师在职业观念、职业素养、职业诉求、职业回报等方面均存在职业认同困境,而来自于社会、组织、家庭、个人方面的束缚和限制等成为影响青年教师职业认同的重要因素。要突破中职学校面临的青年教师职业认同困境,需要认识职业教育重大使命,展示职业学校教师的角色与价值;创设支持性组织环境,提高青年教师的职业胜任力;转变传统的角色期待,为青年教师提供情感支持和帮助;强化个体职业成就动机,厚植青年教师的教育情怀。
英文摘要 The difficulty of attracting and retaining young teachers in vocational secondary schools has been a thorny problem. Based on a survey of principals and young teachers in secondary vocational schools in Shanghai, it is found that young teachers have career identity dilemmas in terms of career concepts, career literacy, career demands, and career rewards, and the constraints and restrictions from society, organizations, families, and individuals have become important factors affecting young teachers's career identity. To break through the career identity dilemma of young teachers faced by secondary vocational schools, we need to recognize the significant mission of vocational education and demonstrate the role and value of teachers in vocational schools; create a supportive organizational environment to improve the career competence of young teachers; change the traditional role expectations and provide emotional support and help for young teachers; strengthen the motivation of individual career achievement and cultivate the educational sentiment of young teachers.
