中文摘要 本研究旨在建構與驗證學校組織中倫理型領導對教師建言行為與組織沉默影響之研究,並探討心理安全感與組織公平的雙重中介效果。研究對象為臺灣地區公私立國民中學教師,採分層隨機抽樣選取受試者;以驗證性因素分析倫理型領導、教師建言行為、組織沉默、心理安全感與組織公平等各變項問卷資料,確定量表的統計適配資料,透過結構方程模式,分析潛在變項的預期路徑,以及相對支持強度。另採用多重中介模型驗證組織公平與心理安全感對校長倫理型領導與教師建言行為與組織沉默的雙重中介效果。研究結論如下:一、校長倫理型領導與教師建言行為具有正向關聯,與組織沉默具有負向關聯,但均不具有顯著的直接影響作用;二、組織沉默與教師建言行為之間呈現互為消長;三、教師心理安全感對校長倫理型領導與教師建言行為具有正向的完全中介效果,對校長倫理型領導與組織沉默具有負向的完全中介效果。本研究同時探究心理安全感與組織公平對倫理型領導與教師建言行為和組織沉默之中介效果,預期對學校倫理型領導建構一完整的實證模型架構,可作為學校倫理型領導在教師建言行為與組織沉默的實務工作參考。
英文摘要 This study aims to construct and verify the influence of principals’ ethical leadership on organizational silence and teachers’ voice behavior in school organizations, and to explore the dual mediating effects of teachers’ psychological safety and organizational justice. A survey research project will be conducted by using a sample from junior high school teachers in Taiwan. Data will be collected from raters selected by stratified random sampling. The questionnaire contains two sections, the first section is related to antecedent variable (principals’ ethical leadership) and mediator variables (teachers’ psychological safety and organizational justice); the second section is related to outcome variables (teachers’ voice behavior and organizational silence). To analyze the data thoroughly, we will examine, through Confirmatory Factor Analysis, the validity of the measures of principals’ ethical leadership, teachers’ psychological safety, organizational justice, teachers’ voice behavior and organizational silence. To further understand the dual mediation effect, we will adopt multiple mediator model to examine the relationship between variables as well as the mediating effect of teachers’ psychological safety and organizational justice. The conclusions for this study are as follows: (1) There is a positive relationship between ethical leadership and teacher voice behavior, and a negative relationship between ethical leadership and organizational silence; (2) There is a negative relationship between teacher voice behavior and organizational silence; (3) Teachers’ psychological safety has a positive and complete mediating effect on principals’ ethical leadership and teachers’ voice behavior, and a negative complete mediating effect on principals’ ethical leadership and organizational silence. This study explores the mediating effects of teachers’ psychological safety and organizational justice on principals’ ethical leadership and teachers’ voice behavior and organizational silence. The study is expected to construct a comprehensive empirical model of principals’ ethical leadership. Finally, based on the results of our research, practical references and improvement for strengthening principals’ ethical leadership with regard to teacher voice behavior and organizational silence will be provided.
