中文摘要 本研究旨在分析臺灣高中校長成功領導案例,研究目的包括:一、瞭解成功的高中校長之領導特質、領導類型、信念與價值、領導策略及作為;二、分析成功的高中校長領導對學校之主要貢獻及成果。本研究採用的研究方法為訪談法,以2019年度校長領導卓越獎之四位獲獎高中校長為研究個案進行研究。根據訪談結果,結論包括:一、校長擁有包容力、溝通能力之領導特質及建立溫馨的校園環境之信念與價值等;二、校長領導策略與作為之中,大部分屬於概念、行動或方法層次之實務作為,亦有呼應理論之高倡導與高關懷領導行為;三、校長主要貢獻在於多元化培養學生、用教師去領導教師,以及建立學校特色與品牌等;四、校長領導主要成果涵蓋組成教師社群、使學生瞭解並發展自我、帶領學校永續發展與創新,以及與社區資源共享與密切互動。相關建議則有:一、在領導理念及特質上,應積極培養高中校長擁有包容力、溝通能力;二、宜促使高中校長瞭解高倡導與高關懷、轉型領導之理論,並能應用在領導行為上;三、高中校長對教師之影響方面,校長需能以身作則,並帶動教師團隊學習,以及激發教師熱忱;四、對學生影響方面,高中校長必須以多元化培養學生自主學習及興趣,並能學以致用,讓孩子瞭解自己並發展自我;五、對整體學校影響方面,高中校長需能為學校建立特色與品牌、建立學生學習、教師教學創新及環境改造之溫馨校園環境。
英文摘要 Successful cases of principal leadership in senior high schools in Taiwan was analyzed by this study and linked to the ISSPP. The purpose of this study is twofold: 1. to understand the leadership characteristics, leadership types, beliefs and values, leadership strategies and actions of successful principals; 2. to analyze the main contributions and achievements of successful principals to their schools. The method of interview was employed. Conclusions include: 1. Traits of successful senior high school principals comprise tolerance and effective communication skills and they are geared towards the contingency theory of leadership; 2. Most of the effective key strategies and behaviors of senior high school principals are relating to concepts, actions or methods of their practical behaviors, but some of them are in line with the two-dimension leadership behavioral theories of high initiating structure and high consideration; 3. Main contributions of effective principals include developing students in diverse ways, leading teachers to lead teachers, and building school features and brands, etc., ; 4. Main results of successful principal leadership include forming teacher communities and motivating teachers to study and design curriculum, enabling students to understand and develop themselves, leading the school to achieve sustainable development and innovation, and sharing resources and interacting closely with the local community. Related suggestions are: 1. In terms of leadership concepts and characteristics, principals should be actively cultivated to have tolerance and communication skills; 2. Principals should be urged to understand the theories of high advocacy, high care, and transformational leadership, and to apply them to leadership behavior; 3. Regarding their influence on teachers, high school principals need to be able to lead by example and lead the teaching team to learn, as well as inspire teachers’ enthusiasm; 4. Regarding their influence on students, high school principals must use diversification to cultivate students’ independent learning, interest and ability to apply what they have learned, so that students can understand themselves and develop themselves; 5. With regard to their impact on the overall school, high school principals need to be able to establish a warm campus environment for the school’s characteristics and brand, student learning, teacher teaching innovation and environmental transformation.
