中文摘要 幼儿教师流动或流失日益成为幼儿园管理中的突出问题,职业承诺有利于减少幼儿教师流动或流失,增加师资队伍稳定性。本研究采用职业承诺量表、心理资本量表与工作生活质量量表对720名幼儿教师进行调查。研究发现,幼儿教师职业承诺水平与心理资本水平中等、工作生活质量水平中等偏上。幼儿教师心理资本对职业承诺有正向影响,与工作生活质量显著正相关,且幼儿教师工作生活质量在教师心理资本对职业承诺的影响中起部分中介作用,作用效用达到50.2%。月收入调节了工作生活质量对幼儿教师心理资本与职业承诺关系的中介过程的前半段路径。以上研究结果对提高幼儿教师职业承诺,促进教师队伍稳定有一定理论价值和实践意义。
英文摘要 The flow or loss of preschool teachers has increasingly become a prominent problem in kindergarten management. Occupational commitment is conducive to reducing the flow or loss of preschool teachers and increasing the stability of preschool teachers. In this study, 720 preschool teachers were investigated using the occupational commitment scale, psychological capital scale and quality of work life scale. Through analysis, it ii found that preschool teachers, occupational commitment level and psychological capital level both are medium, and work and life quality level is above average. Psychological capital of kindergarten teachers has a positive impact on occupational commitment, which is significantly positively correlated with the quality of work and life. Moreover, the quality of work and life of kindergarten teachers plays a part of mediating role in the influence of psychological capital on occupational commitment of teachers, with the effect reaching 50.2%. Monthly income regulates the first half path of the intermediary process of the relationship between the quality of work life on the psychological capital and occupational commitment of preschool teachers. The above research results have certain theoretical value and practical significance for improving the professional commitment of preschool teachers and promoting the stability of the teaching staff.
