中文摘要 组织承诺反映了教师对学校的认同、投入与忠诚,关乎教育教学效果以及学校发展成败。以890名中小学教师为样本,分别从个体内部因素和外部环境因素两个方面考察教师情绪智力和信任氛围对组织承诺的影响,并进一步分析两个因素间的交互作用。结果发现,教师情绪智力和信任氛围均对组织承诺具有显著的正向影响,且学校层面的信任氛围在教师情绪智力与组织承诺的关系间发挥负向的跨层调节作用。由此,建议通过提供专门培训提高教师情绪智力、创设学校信任氛围来增强教师组织承诺。
英文摘要 Organizational commitment reflects teachers’ identification, devotion and loyalty to the school, and is an important indicator to measure teachers’ work attitude, school effectiveness as well as educational achievements. A sample of 890 primary and secondary school teachers was selected to investigate the effects of teachers’ emotional intelligence and trust climate on organizational commitment from the perspectives of internal and external environment. Results showed that both emotional intelligence and trust climate were positively correlated with organizational commitment, and trust climate played a negative moderating role in the relationship between emotional intelligence and organizational commitment. Therefore, teachers’ organizational commitment can be promoted by providing targeted training to improve their emotional intelligence and creating an atmosphere of organizational trust in school.
