中文摘要 本研究旨在探究教師組織政治知覺與印象管理動機對組織公民行為之影響,並透過調查研究法,針對臺灣116所小學共計1,026位教師進行施測。在資料分析方面,本研究主要採用階層線性模式針對理論模型進行檢證。依據研究結果,獲致以下結論:一、教師具中低程度的組織政治知覺,以及中上程度的印象管理動機及組織公民行為;二、教師組織政治知覺對組織公民行為的「運動家精神」層面具最大程度的負向影響;三、教師組織政治知覺對避免負面印象的動機具正向的影響;四、印象管理動機對教師組織公民行為具顯著的正向影響;五、教師組織政治知覺會透過形塑正面印象的動機,間接對「利他主義」及「事前知會」層面產生正向的影響。最後,依據研究結果,針對學校行政、教師及未來研究提出建議。
英文摘要 This study explored elementary school teachers’ perception of organizational politics and impression management motives on their organizational citizenship behaviors. A total of 1,026 teachers from 116 public elementary schools across Taiwan were surveyed using questionnaires. The data were analyzed using hierarchical linear models for validating the theoretical model. Based on the results, the following conclusions were reached: 1. Teachers possess a lower-middle level perception of organizational politics and an upper-middle level perception of impression management motives and organizational citizenship behaviors. 2. Teachers’ perception of organizational politics has a negative effect on their organizational citizenship behaviors, especially on sportsmanship. 3. Teachers’ perception of organizational politics has a positive effect on their motive for avoiding a negative impression. 4. Teachers’ impression management motives positively affect their organizational citizenship behaviors. 5. Teachers’ perception of organizational politics, mediated by their motive for developing a positive impression, has an indirect but positive effect on “altruism” and “courtesy”. Finally, suggestions were offered to school administrators and teachers and for future studies.
