中文摘要 人力资本是各国经济社会发展的关键要素,人力资本开发离不开一支稳定优质的教师队伍,对西藏中小学教师工作满意度的研究能推进西藏形成稳定高质教师队伍。本研究选取西藏336名中小学教师为调查对象,用结构方程模型来探讨教师感知组织支持、组织信任和工作满意度之间的关系。结果表明:各变量在民族、学段和海拔上均存在显著差异;教师感知组织支持显著正向影响组织信任和工作满意度;教师组织信任显著正向影响工作满意度;教师组织信任中介了感知组织支持与工作满意度的关系。因此,本研究建议:可以通过关心教师核心利益、开发教师人力资源和建设学校信任文化来增强学校组织支持,提升西藏中小学教师工作满意度。
英文摘要 Human capital is the key factor for economic and social development of all countries across the world while its development can only be realized with stable high-quality teaching staff. The study on the job satisfaction of primary and middle school teachers in Tibet will promote the formation of stable high-quality teachers. 336 primary and secondary school teachers in Tibet have been investigated and using the structural equation modeling to explore the relationship among teachers’ perceived organizational support and organizational trust and job satisfaction. The findings are as follow: there are Significant differences in the nation, the different educational stage and altitude. Perceived organizational support has significant positive influence on job satisfaction and organization trust; perceived organizational support has significant and positive influence on job satisfaction of teachers. Organization trust has a mediating effect in the process of perceived organizational support influencing the work satisfaction of teachers. The article suggests that it is possible to strengthen school organization support and improve job satisfaction of those teachers by caring about the core interests of them, developing teacher human resources and building a school trust culture.
