高校管理的关键是对知识分子行为的影响，知识分子外显的行为是田行为的本质特征支配的，表现在：追求真善美、强烈的反思批判精神、强烈的社会责任感、价值冲突与相融。高校作为适宜知识分子生存和发展的学术型组织，表现出与其它社会组织不同的特征：共同性、以情感和精神为主导、任务的复杂性。为此高校应重视组织文化的整合作用，实施人本管理，利用冲突激活学术活动。

| 英文摘要 |
The key to institute management is its effects on the intellectual behaviors. The intellectual external behaviors are controlled by their hidden features which are embodied in the pursuit of truth, goodness, and beauty, the spirit of strong reflection and criticism, strong social responsibility, value conflict and compatibility. Institutes schools show many features different from other organizations. These features are integrowth, feeling and spirit as the guidance, the sophisticated task. So institute management should pay attention to the integrated role of organizational culture, implement person─central management, and use the conflict to illuminate academic activities.
