中文摘要 長久以來師徒關係一直是職場學習的重要方式,而職場學習又是提升工作績效的有效方法。然而回饋文獻,鮮少有關師徒功能、員工個人學習及工作績效的研究。因此,本研究以職場個人學習為中介變項,探討師徒功能對工作績效的影響。以壽險業務人員為研究對象,本研究進行問卷調查,共回收有效問卷406份。結構方程模式資料分析結果發現:(1)職涯支持功能會透過相關工作學習影響工作績效;(2)職涯支持功能會透過相關工作學習,再經由個人技巧發展來影響工作績效。最後本研究對實證結果提出理論與實務意涵,及後續研究建議。
英文摘要 Mentoring has been an important method for the workplace learning, which is an effective approach for improving job performance. However, there are few researches related to the relationships among mentoring, personal learning in the workplace, and job performance. The purpose of the current study is to explore the impact of mentoring functions on job performance via personal learning in the workplace. The research participants are salespersons who work in insurance companies. Total of 406 usable questionnaires were collected. The results of structural equation modeling analysis show that mentoring functions influences job performance through two paths as follows:(1)the vocational support function has an impact on job performance through relational job learning; (2)the vocational support function has an impact on job performance through relational job learning and personal skill development. The current study concludes with implication, limitations, and future research directions.
