中文摘要 本研究旨在探討中部五縣市國民中學教育人員其學校内部權力運作與組織氣氛 等變項的差異情形及關聯性。研究方法係以問卷調查為主,針對中部五縣市40所國 民中學643位教育人員,包含校長、教師兼主任、教師兼組長、教師兼導師、專任教 師與一般公職之行政人員等實施調查,並以描述性統計、t考驗、單因子變異數分析、 LSD事後比較、Pearson積差相關及多元迴歸分析等統計方法進行分析,歸納研究結 論如下:(一)整體而言,不同職務之教育人員,在權力運作與組織氣氛兩向度,組 間差異達顯著水準,顯示教育現場之校長、主任、組長、導師、專任教師與一般公職 之行政人員,彼此之間對於學校内部權力運作以及組織氣氛的看法或實務操作確有明 顯差異存在;其次有顯著差異則為性別、年齡與學校規模等三個變項;組間差異未達 顯著水準則為服務年資。(二)權力運作與組織氣氛多個分層面達顯著相關。(三)權 力運作之強制權力、法定職權、激勵獎賞與參照認同等分層面能顯著預測組織氣氛, 其中以強制權力的預測力最高。本研究最後提出具體建議,以供學校行政人員、教師 與後續研究之參考。
英文摘要 The purpose of this study was to explore the difference and relationship of power operation and organizational climate among principals, administrators and teachers of junior high schools in Central Taiwan. According to 643 educators of 40 junior high schools, questionaire survey has been adopted as the research method and descriptive statistics, independent sample /-test, One-way ANOVA, Pearson product-moment correlation, and multiple regression analysis were applied to analyze the data. The major findings were summarized as follows: first, in general, in terms of the power operation and organizational climate, there were significant differences in educational personnel of the different duty. There were partially significant differences in gender, age, and school size while no significant difference in the length of the period of service. Second, there were partially significant associations between power operation and organizational climate. Third, power operation can predict organizational climate significantly. The suggestions of the findings were made for educational administrators, school administrators, teachers and future researchers.
