中文摘要 新教师入职需要经历一个组织社会化的历程。通过对新教师组织社会化内容学习现状的调查可知,新教师在组织社会化内容学习的整体状况和各维度上均达到了中等水平。其中,不同教龄、学历的新教师在各内容维度上存在着显著差异。通过分析影响新教师组织社会化的两大因素可知,情景因素对新教师学校知识和工作知识的影响要大于个体因素对其的影响; 而个体因素对新教师角色知识和人际知识的影响要大于情景因素。针对研究结论,本文从学校和个体两个角度提出了促进新教师组织社会化的对策建议。
英文摘要 New teachers need to experience an organizational socialization process. The investigation of learning situation of the new teachers" organizational socialization content shows that the whole situation and various dimensions of new teachers’ learning of the organizational socialization content reach to medium level. There are differences between teachers of different teaching years and education background in the dimension of content. The analysis of the two influences of the new teachers" organizational socialization shows that the situational factor has more impact on new teachers" school knowledge and working knowledge than the individual factor,while individual factor has more effect on new teachers’role knowledge and interpersonal knowledge than the situational factor. Based on the conclusion,the author puts forward countermeasures to promote the new teachers" organizational socialization.
